But a new study shows that hiring boards might not be getting better at the process, even with practice.<\/p>\n\n\n\n<p>Chief executive turnover was at an&nbsp;<a href=\"https:\/\/tracking.us.nylas.com\/l\/ec55fb77a5dc4d02bd004f1edbe844e5\/1\/072e9efd3dd0bb11637813f7b007fa720e0a9dcb2ea2294adf980d93e647f654?cache_buster=1755100145\" target=\"_blank\" rel=\"noreferrer noopener\">all-time high in 2024<\/a>, when more than&nbsp;<a href=\"https:\/\/tracking.us.nylas.com\/l\/ec55fb77a5dc4d02bd004f1edbe844e5\/2\/fe900ca8778905c8b172f8cadb35ca7bed3003ba3a36098beee2033cbc5db9ff?cache_buster=1755100145\" target=\"_blank\" rel=\"noreferrer noopener\">2,220 company leads<\/a>&nbsp;stepped down from their positions. How good are hiring&nbsp;boards at replacing them? And do they get better the more they do it?<\/p>\n\n\n\n<p>Researchers posed these questions in a recent publication in\u00a0<a href=\"https:\/\/tracking.us.nylas.com\/l\/ec55fb77a5dc4d02bd004f1edbe844e5\/3\/7ed34cce05ad2c433a0da255d946dcdf7f9441c64bf2fd6d90e725926fc5e9da?cache_buster=1755100145\" target=\"_blank\" rel=\"noreferrer noopener\"><strong><em>Strategic Management Journal<\/em><\/strong>.<\/a><\/p>\n\n\n\n<p>&#8220;Most people improve with practice, but we find that this doesn&#8217;t hold true when it comes to directors selecting new CEOs, despite the high stakes,&#8221; said <strong>Rich Gentry<\/strong>, chair and professor of\u00a0<a href=\"https:\/\/tracking.us.nylas.com\/l\/ec55fb77a5dc4d02bd004f1edbe844e5\/4\/e8c23255718885fbc680c0ac5f05cd96c17fac1f0021f96700de31423336676f?cache_buster=1755100145\" target=\"_blank\" rel=\"noreferrer noopener\">management<\/a>\u00a0at the\u00a0<a href=\"https:\/\/tracking.us.nylas.com\/l\/ec55fb77a5dc4d02bd004f1edbe844e5\/5\/f22a62dec584beaac106d6524d9c6a2bf53ba8526c90fb91fec9a993b9664a5e?cache_buster=1755100145\" target=\"_blank\" rel=\"noreferrer noopener\"><strong>University of Mississippi<\/strong><\/a>. &#8220;We found that directors with more past experience in CEO hiring do not tend to select better-performing CEOs.<\/p>\n\n\n\n<p>&#8220;In fact, there&#8217;s some evidence they may do slightly worse.&#8221;<\/p>\n\n\n\n<p>The researchers included Gentry; <strong>Steven Boivie<\/strong>, the Carroll and Dorothy Conn Chair in New Ventures Leadership at\u00a0<a href=\"https:\/\/tracking.us.nylas.com\/l\/ec55fb77a5dc4d02bd004f1edbe844e5\/6\/8f4da5d016d908330cdb5add9685b2c157e697fa3051fc4365fefc26d3d9f510?cache_buster=1755100145\" target=\"_blank\" rel=\"noreferrer noopener\"><strong>Texas A&amp;M<\/strong><\/a>; <strong>Inn Hee Gee<\/strong>, assistant professor in the Division of Management and International Business at the\u00a0<a href=\"https:\/\/tracking.us.nylas.com\/l\/ec55fb77a5dc4d02bd004f1edbe844e5\/7\/683a7f85a1f32a0491608b0a79d58caeb5ecdadee535a7596c37112e623efac3?cache_buster=1755100145\" target=\"_blank\" rel=\"noreferrer noopener\"><strong>University of Oklahoma<\/strong><\/a>; and <strong>Scott Graffin<\/strong>, head of the Department of Management at the\u00a0<a href=\"https:\/\/tracking.us.nylas.com\/l\/ec55fb77a5dc4d02bd004f1edbe844e5\/8\/c57ce3f5e8edaa714e025e0bcc86be11eec39ad6d97bfce168902f2c30d29388?cache_buster=1755100145\" target=\"_blank\" rel=\"noreferrer noopener\"><strong>University of Georgia<\/strong><\/a>.<\/p>\n\n\n\n<p>The team reviewed the hiring processes of CEOs from S&amp;P 1500 firms \u2013 a mix of top U.S. companies of all sizes \u2013 from 1999 to 2020.<\/p>\n\n\n\n<p>&#8220;Hiring a CEO is very difficult, and it is almost impossible to know in advance who would be the perfect CEO,&#8221; Boivie said. &#8220;Because of that difficulty, it is easy for boards to overinterpret their prior experiences and to believe they should copy those same patterns.<\/p>\n\n\n\n<p>&#8220;If directors know that they need to avoid overgeneralizing from their prior experiences, then they might make fewer hiring errors.&#8221;<\/p>\n\n\n\n<p>The lead position in any organization often comes with high pressure and high stakes, meaning the decision to hire is an important one, the researchers said.<\/p>\n\n\n\n<p>&#8220;CEOs are asked to manage two different things,&#8221; Gentry said. &#8220;One is the short-term stock market performance. At the same time, they&#8217;re asked to keep the company going for the long term.&#8221;<\/p>\n\n\n\n<p>Former film photography giant <strong>Kodak<\/strong>, for example,\u00a0<a href=\"https:\/\/tracking.us.nylas.com\/l\/ec55fb77a5dc4d02bd004f1edbe844e5\/9\/a7b81197c148b4201a1913c9800971e0d29f4c07a4385b9294cdcddb9e90bc39?cache_buster=1755100145\" target=\"_blank\" rel=\"noreferrer noopener\">faced harsh criticism<\/a>\u00a0after its CEO pushed the company to invest in digital photography \u2013 a smart move in the long term. But at the time, analysts criticized the decision for harming short-term profits. Kodak ultimately filed for bankruptcy and restructured, despite being ahead of the curve technologically.<\/p>\n\n\n\n<p>In contrast, <strong>Microsoft<\/strong>&#8216;s board saw\u00a0<a href=\"https:\/\/tracking.us.nylas.com\/l\/ec55fb77a5dc4d02bd004f1edbe844e5\/10\/5a5b1fbcd7d20890f2d2a3366fa23475435dfc540c47fa956a77e539e6d795a3?cache_buster=1755100145\" target=\"_blank\" rel=\"noreferrer noopener\">long-term success after hiring CEO <strong>Satya Nadella<\/strong><\/a>\u00a0in 2014. Nadella&#8217;s embrace of cloud computing helped revitalize the company and dramatically grow its value while maintaining short-term profits.<\/p>\n\n\n\n<p>The researchers gauged the performance of CEOs using metrics such as firm performance adjusted for industry norms and company condition at the time of hire.
